As important as where to automate is where NOT. Four contexts where humans should be:

Interpersonal conflict. Employee reporting harassment, peer problem, manager conflict. Here AI is harm, not help. Direct routing to a qualified human.

Mental health. Employee in stress, burnout, psychological symptom. An agent that tries to "help" can worsen it. Routing to the support program + human HR.

Sensitive career decision. Termination, transfer, salary change. Human decision with human presence. Agent can inform policy, can't mediate conversation.

Performance evaluation. Subjective, contextual, with emotional weight. Agent doesn't have the head for it.

These four define the limit. A company trying to automate everything generates an incident in 6 months. A company respecting the limit has a useful agent and humans available for what matters.

Two expensive mistakes in HR-AI pilots

Mistake 1: starting with recruiting. Resume triage is the common pitch, but it's the worst place to start. Regulatory risk (LGPD on candidate data), algorithmic bias, direct impact on a person. Start with internal, not external.

Generative AI for HR in 2026 is one of the largest silent-productivity opportunities. A company that operates well in this case frees human HR capacity for what truly requires humans.
